<p><span style="color: #000000;">However, what if we consider this message from an old Lorne Rubis blog post: </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">The long term belief amongst many is that people quit their bosses more than their organizations. There is considerable data that supports this assumption. Subsequently, it is a priority for organizations to invest in developing great (not perfect) leaders. No one should feel like they need to quit because they work for a toxic boss. Ideally, we want them to stay and get results because they like who they work for. However, strong leadership may not be sufficient. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">There is an emerging focus and a very strong counterweight to less than great leadership. The principle I’m going to bring new emphasis to, is not a breakthrough concept. However, post Covid, when people are struggling to thrive at work, this idea may deserve new attention. So here it is: <strong>People stay at work and contribute better/longer because of their friends</strong>. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">When we reflect on this, it makes a lot of sense. The most obvious case is in the armed services or other environments where one’s life is dependent on teammates. However, this makes practical and reasonable sense even in the most mundane and pedestrian situations. We build relationships at work and often these people become more than work friends. If we’re fortunate, one day the “work” drops off and we become friends without any qualifications. For many of us, these folks become lifelong friends. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">So if this is a reasonable proposition, leaders and organizations should be more proactive in amplifying and accelerating work friendships. If we want people to participate more in person , then let’s reinforce the ability for people to personally connect, ideally creating friendships where we genuinely care for each other. This includes work situations where people work remotely. However, to reinforce this approach , the way we ask people to leave organizations must change too. Included in off boarding we must recognize that we are not only asking people to leave their position/organization, we must acknowledge they are having to leave their friends too. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">If we seriously consider this belief in a more modern way, the actions we take will be much more considered and intentional. If we want talent to stay, fully contribute and invest in relationships, we need to understand that part of our business is friendship development. Imagine what we might do if we take that idea seriously? What might you do?</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">We are ALL in the friend development business at work!! </span></p>
<p><span style="color: #000000;"></span></p>

<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">[<strong>Ed. note:</strong>  We recognize that exemplary leaders help develop their teammates, and encourage lateral or promotional moves that enhance their purpose, goals, talents and contributions. Serving employees for their greater success (wherever that might be) remains on a leaders’ priority list].</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">However, everyone needs a solid retention strategy as well! So, how can we make the rock stars keep playing on our stage? </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>1. Employees want a positive work culture:</strong> For lack of a better prompt, what’s the vibe? How does your workplace appear, smell, sound and feel? What conveys the message that people are content with the fact they chose to arrive, work and stay here? </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Even if it’s the most <em>“Office Space” </em>looking atmosphere, or a garage start-up, there are always vibe enhancers (music, chatter, laughter, etc.) If you’re not a library, why act like a library?</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>2. Competitive compensation/benefits:</strong> Money doesn&#8217;t buy happiness, however it creates comfort and stability. Conversely, debt can lead to unhappiness. Are you at least competitive? </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>3. Employee growth and development:</strong> Encourage your employees to develop their own skills and pursue certifications to help advance team success as well as their individual tool boxes. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">If you can’t promise a bigger paycheck, can you beef up skill sets?</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>4. Work-life balance:</strong> C’mon, as if you need to hear this again. Still, according to a Harvard Business Review survey, 89 percent of employees with strong work-life balance initiatives are satisfied with their jobs. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>5. Improve employee engagement:</strong> Get regular feedback and let the people know that this team talks &#8211; Banter, debate, bicker, collaborate, whatever. Just keep it frequent and contemporary. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>6. Career advancement opportunities:</strong> Provide mentorship, seek mentorship, share learning/growth opportunities for teammates to explore. People’s purpose should be evolving, growing and exploring as well. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>7. Get the best tech you can:</strong> While an expensive investment, teams need reliable tech. Eventually, only settle for the best tech. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>8. Community/belonging: </strong>What interests do you share as a team? Can you volunteer together? Common social activities? This helps create a positive, engaging, and inclusive environment where employees feel connected, supported, and motivated. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">By implementing these strategies, leaders can offer an environment that encourages employees to stay with the organization long-term.​</span></p>

One pizza place has a 30 minute wait, with a bustling line of hungry patrons, shoulder to shoulder, clamoring for their slice. Employees are busy but engaged, energized to deliver a product they’re proud of to satisfied customers.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Next to it is another pizza establishment, fluorescent lights illuminating how desolate it is, bored employees texting on their phones, or wiping down the counter, staring through the windows while their ovens remain on but empty. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">No matter how famished you may be, you want to get in line to try the sought after pie. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Ideally, our organizations should operate similarly! Unfortunately, not everything is as universally tempting as a delicious, oven baked mixture of carefully curated sauce, dough and cheese… It’s, you know, software sales or something. So, how in the world do we get people to line up to join that team?</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">To make employees line up to work for you, it is important to align workers&#8217; job functions and projects with the overall company goals, mission, vision, and values. This creates a sense of purpose and connection for employees, making them feel inspired and empowered. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Communicating expectations and tying them to larger organizational objectives can motivate employees to work towards common goals. Additionally, providing opportunities for growth, recognition, and a positive work environment can further encourage employees to want to work for your company. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Showing authenticity, vulnerability, and empathy, as well as building personal connections with employees, can foster trust, loyalty, and a positive work environment. Offering opportunities for professional development and advancement, creating a positive work culture, and demonstrating that you value and trust your employees are also key factors in attracting and retaining top talent.</span></p>

<p><span style="color: #000000;">How are people getting the most out of their leaders? Here’s a starting checklist: </span></p>

<p><span style="color: #000000;">1. Communicate honestly and openly about expectations and concerns. Keep the chat alive. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">2. Provide feedback, acknowledge improvements. </span></p>

<p><span style="color: #000000;">3. Set clear goals that are achievable. </span></p>

<p><span style="color: #000000;">4. Be interested in the professional development, advancement and growth opportunities for everyone on your team. </span></p>

<p><span style="color: #000000;">5. Show support and loyalty while also holding people accountable for actions and decision making. </span></p>

<p><span style="color: #000000;">6. Learn about the interests and unique skill sets offered from each team member. </span></p>

<p><span style="color: #000000;">7. Start with a can-do attitude. </span></p>

<p><span style="color: #000000;">8. Be open and adaptable to change &#8211; provide an opportunity to hear out each voice. Create a culture of open dialogue and trust. </span></p>

<p><span style="color: #000000;">9. Appreciate the efforts and contributions, while providing ample recognition and support. </span></p>

<p><span style="color: #000000;">Here’s how he defines The Line Up Rule: <em>“If your culture is thriving, people want to be part of it. Both prospective employees and customers “line up” to be part of your organization. For potential employees, it’s way more than just getting a job. Top talent actively seeks ways to get a position in your workplace. It is similar with customers. They have a choice, and yet actively seek your company.”</em> </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">What might that look like in an everyday team situation? </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Lorne tells this story: <em>“The other day I was talking to the mom of a very capable daughter, who after a few years of working in one company, was looking to spread her wings. She is a very gifted employee with massive contribution potential. I suggested I could be a reference for a company she might be a great fit for. The reaction: &#8216;Thanks, but she keeps in contact with some folks over there, and anyone, any good, is leaving.&#8217; Anecdotal? Perhaps, yet it really matters. And if you look at social media platforms on this company, the data shows a downward trend. Hmm.</em></span></p>
<p><em><span style="color: #000000;"></span></em></p>
<p><em><span style="color: #000000;">Leaders must pay attention to what I call <strong>the line up score.</strong> Both top talent and customers ideally want to line up and be part of your company. This includes a strong equity/value score, where both talent and customers are staying with your business because they really want to. If you start chasing talent and customer acquisition disproportionately to retention, you will need to reinvent, accept mediocrity, and/or eventually go out of business.” </span></em></p>

<p><span style="color: #000000;">When people’s personal purpose / values align  with organization purpose and values, it’s an unstoppable positive force. </span></p>

<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">A little more about Chris: He is a global employee communication thought leader and a successful entrepreneur who has scaled several technology companies, and most recently, an internal communication platform company, <a style="color: #000000;" href="https://www.sparrowconnected.com/company/about-us" target="_blank" rel="noreferrer noopener">Sparrow Connected.</a> </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Chris believes revolutionary change happens at the intersection of innovation, communication, and technology and has made it his life-long mission to create communities, companies, and ecosystems for a better future.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">We asked Chris some of his thoughts about robust, transparent communication, and the strategies he and his team at Sparrow Connected use to advance their organization. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">For instance, what role did team communication play in making <a style="color: #000000;" href="https://www.forbes.com/lists/canadas-best-startup-employers/?sh=577093432d9d" target="_blank" rel="noreferrer noopener">Sparrow Connected Forbes’ Best Startup Employers in Canada</a>? </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><em>“It plays a critical role for us, to be chosen as one of the best startup employers in Canada. Work, in my opinion, starts with communication.,” </em>Chris says. <em>“So, nothing gets done until you and I have this conversation, and this happens across any organization regardless of size.” </em></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">As a remote only company, Sparrow Connected knew a communication strategy was imperative from the very beginning, both internally and externally. Chris also encourages one on one meetings and conversations between departments. </span></p>
<p><span style="color: #000000;"></span></p>
<p><em><span style="color: #000000;">“We look at different circles of communication, and internally, what company wide announcements should we send?&#8230; But then we look at different teams. You  have the engineering team, the marketing team, the sales team, and so on, how can they communicate with each other?” </span></em></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Chris puts an extra emphasis on how important direct, one on one communication is for remote teams to create rapport and trust, because like he says, <em>“We don’t get to hang out by the water cooler.”</em> </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Sparrow Connected makes sure to design communication campaigns to help how all internal and external communication is delivered. Chris says, <em>“What kind of information is relevant for them to consume? You don’t just want to spew out information, you have to be intentional about different strategies and campaigns… I think the happiness and the wellbeing of our employees would not be the same if we didn’t communicate the way we do.” </em></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Chris is first to note that there’s always opportunity for improvement, and is not proclaiming perfection. Therefore one requirement for good communication is empathy between departments that otherwise don’t connect on a daily basis. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">While it can be a default to blame others, when you cultivate a relationship through communication, there’s less finger pointing. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">So what might be missing in communication and building those relationships? </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Throughout his career, Chris has observed that along with a lack of clarity of expectations, and consistent messaging to create trust, <em>“new leaders come like a bull in a china shop, they don’t listen, [they say] ‘I’m here to tell you’… So, focus more on listening than asserting your authority. You have authority just by the title, and that’s great, but that’s not true authority. True authority is when you and I establish this relationship of trust, and you see me as someone who is actually a leader.”</em> </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">New leaders can fail to establish the personal connection with teammates, <em>“building that personal relationship with team members is essential during a transition, [the team] needs to be connected to you.”</em> Especially because, as Chris points out, <em>“you inherit the flaws [of the previous leader], whether you like it or not.” </em></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Then of course, you have the hurdles involved with nonverbal communication. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><em>“Nonverbal communication awareness is crucial. We have all experienced walking out of a meeting where everything seems pleasant on the surface, but you felt that something was off,”</em> says Chris.<em> “That intuition often stems from nonverbal cues that your subconscious picked up.” </em></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">And more recently with the uptick in remote working and virtual meetings, nonverbal cues are less obvious from a Zoom panel than they might be in a physical boardroom. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Until tech tools can be used like an AI psychoanalysis to pick up and report facial cues, or body language on our virtual calls, Chris advises new leaders to encourage active participation, mandate camera usage, ask questions, and <em>“create a dynamic of face to face interaction, even in a virtual environment.” </em></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">As we can see the theme play out, intentional, highly self-aware, communication is imperative, however that does not make it easy. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Chris provided what he calls “the best quote about communication” in his opinion, from Irish playwright, George Bernard Shaw, who says <em>“the single biggest problem with communication is the illusion that it has taken place.” </em></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">So, how do we fix the communication issues when they take so much time to resolve, and are constantly evolving?</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><em>“There has to be a realization from leadership on the importance of communication… Society has to change as well. Can you imagine a future where children are taught, in school, the principles of communication? How to master the art of conversation, dissertation, conflict resolution… And that translates then into the workforce.”</em> </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Chris jokes that we all <em>“play that telephone game”</em> where our stories are not spread properly due to everything from irrelevance, to mishearing information, and while funny in a party situation, it leads to real life work issues. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Thankfully, communication tools like the ones offered through Sparrow Connected are designed to help with the complexity of communication, so new leaders can build the trust, empathy, personal relationships that are crucial in the workplace, and we can play a little less “telephone” </span></p>

<p><span style="color: #000000;">Ghastly grammar aside, while we all understand that communication is crucial, sometimes it’s such a simple, yet not simplistic issue that the basics can be overlooked.&nbsp;</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">With that in mind, we wanted to take an opportunity to break down communication, and take a pause to consider “wow, what does good communication with my team really mean?”</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Priorities as a new leader will vary, however intentional emphasis on communication is a starter kit to make a positive impression towards your goals, and a beautiful opportunity to listen and learn the culture &#8211; all through the conversations you’ll have with your team.&nbsp;</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Here’s what focusing on communication can achieve for new leaders:&nbsp;</span></p>
<p><span style="color: #000000;"></span></p>
<ol class="wp-block-list"><p></p>
<li><span style="color: #000000;">Building trust: Clear and honest communication builds trust with team members and fosters openness and transparency within the organization. This, in turn, helps maintain a positive work environment and strong relationships (especially when they’re already developed).&nbsp;</span></li>
<p></p>
<li><span style="color: #000000;">Clarity: Bring your ideas, goals, and expectations clearly to team members. This ensures that everyone is on the same page and knows what is expected of them.</span></li>
<p></p>
<li><span style="color: #000000;">Decision-making: Good communication enables leaders to gather input from their team members, leading to better-informed decision-making. It also helps in explaining decisions and the reasoning behind them to garner support and alignment.</span></li>
<p></p>
<li><span style="color: #000000;">Problem-solving: Robust communication allows leaders to identify issues and challenges within the team or organization and work collaboratively with others to find solutions.</span></li>
<p></p>
<li><span style="color: #000000;">Motivation and engagement: Effective communication can inspire and motivate team members by providing them with a clear sense of direction and purpose. It also increases engagement and commitment to achieving common goals.</span></li>

<li><span style="color: #000000;">Conflict resolution: When issues arise, strong communication skills are essential for resolving conflicts in a constructive manner. Leaders who can communicate effectively are better equipped to address disagreements and manage difficult conversations.</span></li>

<li><span style="color: #000000;">New leaders can sometimes overlook that one of the most important things they can achieve is the development of others.&nbsp;</span></li>

<p><span style="color: #000000;">Here are some key facts about communication for leaders to keep in mind:&nbsp;</span></p>

<li><span style="color: #000000;">Communication is a two-way process: Effective communication involves both speaking and listening. Leaders must not only convey their messages clearly but also actively listen to their team members to understand their perspectives and needs.</span></li>

<li><span style="color: #000000;">Nonverbal communication is important: Nonverbal cues, such as body language, facial expressions, and tone of voice, play a significant role in how messages are perceived. Leaders must be mindful of their nonverbal communication to ensure that their message is received accurately.</span></li>

<li><span style="color: #000000;">Tailoring communication to the audience: Different team members may require different communication styles. Leaders should adapt their communication approach to suit the preferences, needs, and communication styles of individual team members.</span></li>

<li><span style="color: #000000;">Regular communication is key: Consistent and regular communication helps to keep team members informed, engaged, and motivated. Leaders should make communication a priority and provide updates, feedback, and guidance on a regular basis.</span></li>

<li><span style="color: #000000;">Clear communication promotes understanding: Clarity is essential for effective communication. Leaders should use simple and concise language, avoid jargon, and ensure that their message is easily understood by everyone in the team.</span></li>

<li><span style="color: #000000;">Communication builds trust: Open and honest communication fosters trust between leaders and team members. By being transparent, approachable, and receptive to feedback, leaders can create a culture of trust and collaboration within the organization.</span></li>

<li><span style="color: #000000;">Feedback is essential for growth: Providing constructive feedback helps team members improve their performance, develop their skills, and achieve their goals. Leaders should be proactive in giving feedback and creating opportunities for open dialogue and learning.&nbsp;</span></li>

<li><span style="color: #000000;">According to surveys by SalesForce, Right Management, AND ClearCompany, 86% of employees cite ineffective communication as the primary cause for workplace failures.</span></li>

<li><span style="color: #000000;">A study by the Holmes Report found that 60% of companies do not have a long-term strategy for their internal communications.</span></li>
<p></p>
<li><span style="color: #000000;">The World Economic Forum&#8217;s &#8220;The Future of Jobs Report 2020&#8221; highlighted that strong communication skills are among the top 10 skills that will be in demand by employers in 2025.</span></li>
<p></p>
<li><span style="color: #000000;">Research from Gallup suggests that employees who feel their voice is heard at work are 4.6 times more likely to feel empowered to perform their best work.</span></li>

<p><span style="color: #000000;">Robust, transparent communication is so important for new leaders, it’s ironic that we don’t seem to talk about as much as we should!</span></p>

<p><span style="color: #000000;">Josh Bowen brings more than 20 years of crisis leadership and emergency management experience to his role as VP of Organizational Excellence at Team Rubicon Canada. A Canadian Army veteran, Bowen served 13 years in the military where he was deployed on five major disaster response operations. He has taught and led in academic institutions, was a senior leader at the Canadian Red Cross, and supported the development of Canada’s National Risk Profile initiative and Canada’s National Adaptation Strategy. Bowen holds a Masters Degree in Disaster and Emergency Management from York University, an Executive MBA from the University of Alberta, and is an alumnus of the National Preparedness Leadership Initiative program at Harvard University. In his spare time, Bowen can be found changing his socks on a mountain trail somewhere in the Canadian Rockies.</span></p>

<p><span style="color: #000000;"><strong>Aligning Purpose and Values through Culture</strong></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">In start-ups, aligning an organization’s purpose and values is relatively easy. Everyone knows everyone else, you work in close proximity towards a common purpose, and you’re focused on getting the organization and its products or services off the ground and into the market. As organizations scale, building and reinforcing culture—the embodiment of the intersection of purpose and values in the way people act, behave, and make decisions—must be deliberate. As you begin to codify rough guidelines into policy, an organization’s people must be relentless in ensuring the culture reflects the desired actions and that any codification aligns with the desired culture.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>Culture is about People!</strong></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">While purpose and values can be written down, culture—how people behave—is what drives organizations forward, or not. Purpose and values, when thoughtfully developed, can be enduring, even as organizations and society ebb and flow. Culture, however, shifts with every new person that comes to the organization as their perception of what the organization’s purpose is and how to interpret and translate values into action. As the organization grows, deliberate attention must be paid to regularly assess whether the organization’s culture reflects the desired behaviors and be prepared to adjust course as needed.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>Mission Alignment.</strong></span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Whatever your espoused values are, they will not reinforce the desired culture unless both are aligned with the organization’s overarching mission. Rooting strategies and initiatives in your values reinforces their importance and priority in decision-making. When an organization&#8217;s “noble purpose”, as Hubert Joly would call it, is reinforced through its values, the culture—actions, decisions, etc.—will serve as an impact multiplier. Aligning purpose and culture starts with robust onboarding, continuous focus on reinforcing the desired actions and values, and cultivating a shared sense identity and belonging amongst the team. Culture aligned to purpose is incredibly powerful; equally powerful is a misalignment between culture and purpose.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>Values in Action</strong>.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Espoused values are meant to guide actions and decisions. As such, values are not just words on a page but must be actively encouraged, nurtured, and reinforced through artifacts and stories within the organization&#8217;s culture. Through artifacts and stories, an organization encourages its people to embody those values in their daily actions. Here, the role of leadership and leaders is crucial to demonstrate “what right looks like.” If we start with the assumption that “leader” is a gift word based on the fact that people choose to follow you, and not related to a position or title, then it becomes even more critical for leaders and people in leadership positions to live the organization’s values and culture in everything they do. Ultimately, if you don’t live your values every day, they are nothing more than graffiti on the wall.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;"><strong>Cultural Sustainability</strong>.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Addressing the challenges that come with maintaining a cohesive, strong culture as an organization scales and evolves over time takes deliberate action and attention. Here, I’ll offer four core considerations;</span></p>
<p><span style="color: #000000;"></span></p>
<ol class="wp-block-list">
<li><span style="color: #000000;">Engage your team frequently to share stories of organizational values and purpose being exemplified. Equally important are the stories about where people, policies, and processes may have strayed from the desired values.</span></li>

<li><span style="color: #000000;">Leadership development must focus on and reinforce the desired values. If your values have been selected in a thoughtful manner, reinforcing them in all leadership development and training will prove more valuable than the standard “what makes a good leader” curriculum.</span></li>

<li><span style="color: #000000;">Actively involve your people in shaping and reinforcing the desired culture. Soliciting feedback (and acting on it!), fostering open communication, and openly celebrating cultural wins can improve engagement and alignment with the organization’s purpose and values.</span></li>

<li><span style="color: #000000;">Finally, empower people to act and make decisions so long as the actions/decisions can be directly linked to the organization’s values. Clearly articulated and commonly understood values enable speed of action in a way that no other processes can. Moreover, this approach enables the desired culture to flourish, especially when done in combination with the points above.</span></li>

<p><span style="color: #000000;">Imagine you’re about to start a road trip. You’re driving, your passengers are helping navigate, one is controlling the playlist, the other is in charge of distributing snacks, and you’re ready to embark. </span></p>
<p><span style="color: #000000;">Well, the journey isn’t going to be successful unless you’re all on the same page about the destination, and the route for how you’re attempting to get there: The purpose and values of your trip. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Let’s think of Purpose and Values like road trip rules. First, these are NOT just words on your company’s walls. They aren’t suggestions. There&#8217;s no reason to even step on the gas unless you&#8217;re all buckled in, and if someone deviates, you&#8217;re &#8220;TURNING THIS CAR AROUND!&#8221; </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Everyone invited on the road trip should know the destination (the purpose) and the values (expectations/behaviors) in the vehicle. </span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">According to a survey conducted by Deloitte in 2019, 93 percent of employees who work for organizations with a clearly defined sense of purpose report high levels of engagement, compared to only 23 percent of those who don&#8217;t.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">A study by PwC in 2021 revealed that 79 percent of business leaders believe that companies with a strong sense of purpose perform better financially in the long term.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">A study by Harvard Business Review in 2020 found that companies that prioritize a clear sense of purpose and values at work experience a 65 percent decrease in staff turnover.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Leaders want to align purpose and values because doing so can create a sense of cohesion and clarity within the organization. When a leader&#8217;s personal values align with the organization&#8217;s values and purpose, there is a greater sense of authenticity and integrity in their leadership.</span></p>
<p><span style="color: #000000;"> This alignment can also help to build trust and credibility with team members, as they see that the leader&#8217;s actions are consistent with their stated values and purpose.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Furthermore, aligning purpose and values can help to create a shared sense of direction and motivation within the organization. When everyone is working towards a common purpose that is grounded in shared values, it can foster a sense of unity and collaboration, leading to better teamwork and organizational success.</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">If everyone is not on board for this specific ride, the journey is going to suck for everybody. Contrarily, if passengers agree on the purpose and values, you might even take a couple wrong turns or detours, and it’ll still be a great trip! </span></p>

<p><span style="color: #000000;">This likely seems obvious. Why would we talk about something as basic as stability? <p><span style="color: #000000;">Does that surprise you? A measly 15 percent? It would probably be pretty disheartening to learn that only 15 percent of the people you work with are engaged.&nbsp;</span></p>

<p><span style="color: #000000;">That&#8217;s why stable teams are essential for organizational success. Stability can drive higher productivity, foster innovation, increase employee satisfaction, and build resilience in the face of challenges. Investing in building and maintaining stable teams can lead to positive outcomes for both individuals and the organization as a whole.&nbsp;</span></p>
<p><span style="color: #000000;"></span></p>
<p><span style="color: #000000;">Without some standard stability, those big issues are a lot shakier to take on.&nbsp;</span></p>

When team members trust each other and their leader, they are more likely to work well together and support one another during challenging times.</span></li>

<li><span style="color: #000000;">Conflict resolution: Conflicts are inevitable in any team, but how they are managed can impact team stability. Leaders should address conflicts in a timely and respectful manner, encouraging open dialogue and finding solutions that work for everyone involved.</span></li>

<li><span style="color: #000000;">Clear roles and responsibilities: Clearly defined roles and responsibilities can help prevent confusion and foster a sense of accountability among team members. When everyone knows what is expected of them, they are more likely to stay motivated and productive.</span></li>

<li><span style="color: #000000;">Support and mentorship: Providing support and mentorship to team members can help build confidence and develop skills, leading to a more stable and cohesive team. Leaders should be available to offer guidance, feedback, and encouragement when needed.&nbsp;</span></li>

<li><span style="color: #000000;">Recognition and rewards: Recognizing and rewarding the contributions of team members can boost morale and motivation, leading to a more stable and engaged team. Leaders should acknowledge and celebrate achievements, both big and small, to show appreciation for their team&#8217;s hard work.</span></li>

<p><span style="color: #000000;"><strong>1. Lead with curiosity through Heart-Head-Hand:</strong> Building onto the 30-60-90 day onboarding plan when joining a new team or organization, is what I call the Heart-Head-Hand framework. </span></p>

<li><span style="color: #000000;"><strong>Heart (Day 0-30):</strong> This gets at immersing yourself in the “heart” of the culture, the business, and the people and processes that bring it to life. It’s about building empathy for why things are the way they are, without immediately jumping to solutions or conclusions. Anchor your curiosity, intuition, and early assumptions into a set of guiding questions that can help you bring others along to learn and validate.</span></li>

<li><span style="color: #000000;"><strong>Head (Day 30-60):</strong> This step is about synthesizing your learnings to shape and scope the vision for the future. This can be a defined problem or opportunity to address. It’s also about effectively articulating and creating alignment on this vision. Alignment doesn’t always mean agreement across a team, but a shared commitment and ownership in the outcome. </span></li>

<li><span style="color: #000000;"><strong>Hand (Day 60-90):</strong> Even though this is the last step, starting with the end in mind should be in your peripheral throughout the process. While execution can look additive: Starting new initiatives, bringing in new methods and tools; at its core, it’s about taking things away: Removing barriers, unlearning outdated beliefs, and helping teams get out of their own way. </span></li>

<p><span style="color: #000000;">Throughout this, sharing your journey with your team allows them to see their part in the design and decision making process.</span></p>

<p><span style="color: #000000;"><strong>2. Build up your team’s trust battery:</strong> I first heard about the concept of a “trust battery” from Shopify’s Tobi Lütke. Think of your phone battery. It doesn’t just display a binary full/empty indicator. Instead there’s a spectrum of various levels. Similarly, on teams, trust is a gradient that recharges or drains at every interaction. Its initial charge varies by person, depending on whether you believe that trust is to be earned (0-50 percent) or given (51-100 percent). Trust, including self-trust, is built through repeatedly bridging the distance between what you say you will do, and what you actually do. Bolstered by your ability to effectively communicate the intent, initiative, and impact. The trust battery charges gradually with new teams, particularly after a change, over each email, meeting, project, and especially during moments of conflict. But once you do establish that reliability and rapport, like operating with a full charge battery, it makes it easier to drive progress together.</span></p>

<p><span style="color: #000000;"><strong>3. Create a team user manual:</strong> An exercise I’ve run with new teams, including for short-term projects, is creating a team user manual. I usually set this up as an ice breaker at the beginning of a broader team meeting or workshop. It’s an opportunity for members of a team to learn how they can best work with, and engage one another. At the start of the session, each person independently fills out a template (often a slide) reflecting on their working and communication styles, strengths, and areas of growth. Then, after visualizing these differences and similarities together as a whole (often another slide or a whiteboard), there’s a share back together as a group. Some questions I’ve found work well include:</span></p>

While the workshop itself takes around 30 minutes to complete, the discussion and deeper understanding and consideration it generates, often goes beyond the initial session.</span></p>
